The hidden cost of not using apprenticeships

Everyone knows what an apprenticeship costs. Far fewer organisations can tell you what it costs them not to run one.

Most leaders are feeling the same pressures right now. Vacancies that sit open. Teams stretched thin. Overtime creeping up. Contractors and agency staff filling gaps that were never meant to be permanent.

On paper, bringing in an experienced external hire can look like the fastest fix. In reality, the costs add up quickly. Recruitment fees, onboarding time, lost productivity, and the risk that the person leaves within 12 to 18 months. None of that shows neatly on a balance sheet, but it is very real.

Across the employers we work with at Riverside Training , the pattern is consistent. Skills gaps are rarely sudden. They build slowly, often because organisations have relied on hiring rather than developing for too long.

Apprenticeships help spread that risk.

Instead of buying skills at a premium, employers grow capability in-house. People learn the role, the systems, and the organisation at the same time. The investment is phased, the pipeline is visible, and the loyalty tends to be stronger.

This is not about using apprenticeships as a short term saving. The strongest programmes we see are part of workforce planning. They look 18 to 36 months ahead and ask where capability will sit if nothing changes.

Today’s apprenticeships are also not what many still picture. Data, project delivery, process improvement, leadership, applied AI. Learners contribute far earlier than expected when the programme is properly supported.

The organisations that do this well rarely talk about apprenticeships as a scheme. They talk about stability. Succession. Control over future skills.
